Leading Beyond Compliance: Navigating ESG Integration in Listed SMEs

Dominique Caprari & Kirsten Olsen

Student thesis: Master thesis

Abstract

This thesis explores how listed SMEs can integrate ESG principles while navigating internal constraints and stakeholder demands, a challenge intensified by the impending Corporate Sustainability Reporting Directive (CSRD). Positioned at the intersection of rising sustainability expectations and operational limitations, listed SMEs face increasing pressure to align ESG practices with regulatory and stakeholder requirements. To address this, the study develops practical insights and actionable strategies to help SMEs move beyond compliance and embed ESG meaningfully into their core operations. Using a Multi-Grounded Theory (MGT) approach, it combines empirical insights from Danish listed SMEs responsible for ESG strategies and sustainability experts, synthesizing internal realities and external perspectives. This flexible approach integrates theoretical lenses—Dynamic Capabilities, Upper Echelons Theory, Stakeholder Theory, and Sustainability-Focused Leadership Styles—ensuring findings are both robust and practical. Leadership mindset emerged as a pivotal driver of ESG integration, emphasizing a beyond-compliance approach paired with targeted strategies. The roadmap, supplemented by step-by-step guidance, offers SMEs a tangible resource to operationalize ESG practices and meet CSRD requirements. Beyond SMEs, the findings are relevant for organizations with limited resources seeking to integrate ESG into their strategies. The study also advances academic discourse by connecting established theories within the emerging context of ESG integration, underscoring the interplay between leadership, stakeholder engagement, and organizational transformation. By bridging theoretical frameworks with actionable business strategies, this thesis provides practical pathways for SMEs and other organizations to navigate sustainability challenges and achieve value that is both commercially viable and sustainability-driven.
