We are facing a severe rise for senior citizens in Denmark during the next years. At the same time, there is a prospect of a reduced workforce especially in the field of health and social workers. This leads to recruitment challenges all over the country. Through dialogues with the employees, in a municipal unit for elderly and health, the project investigates how the employees make sense and what motivates them concerning how to create attractive jobs. Through this knowledge, the project wants to find a ways to secure enough employees who care for making good lives for the citizens, who need professional assistance now and in the future. The project has two approaches to the issue. It consists both of an in depth analysis of the sense making among the social workers and a normative analysis of their motivations for working in the care area. Using Karl Weick's almost phenomenological theory of sense making, it is investigated how the employees creates sense in their job situation. Using Lotte Bøgh Andersen and Lene Holm Pedersen it is investigated which forms of motivation the employees mention, and the relationship between these and the form of management conducted in the area. The first analysis exhibits several factors that create an attractive workplace articulated by the employees. These puts a point into securing a balance between flexibility and predetermined limits in planning and execution of the daily work, a need of recognition, the importance of performing and the importance of a good corporate spirit. The second analysis shows, that both inner and external forms of motivation drive the employees. The theory contains an assumption of optimized performance through targeted recruitment and maintenance of employees driven by public service motivation. Furthermore, if this assumption is correct, there might be a need for looking into the correlation between the form of motivation and management. The project is round up by a discussion ending up with two ways to work with strategy, leadership and management. In common for both analyzes the conclusion is, that it is important for the employees to make a different for other people, have good colleagues and have influence on own work.
